Employee-Engagement and
Retention in the Healthcare Sector: The Moderating Role
of Emotional Sharing

Abstract
The knowledge era has prompted organizations to prioritize employee retention like never before. Retaining knowledge workers such as medical practitioners is critical for healthcare organizations, and therefore they are exploring different strategies for retaining them by enhancing their physical, emotional, and cognitive engagement in the workplace. The long-term association between employees and an organization naturally involves a strong emotional presence and the sharing of thoughts. Hence, the present study aims to investigate the direct relationship between employee engagement and retention and the moderating role of emotional sharing. To generate empirical evidence for this relationship, the analysis was performed using PLS-SEM. A twin-phased approach was followed where the first stage involved 12 medical and 6 academic experts to acknowledge the presence of moderators. The second stage was based on 110 responses from doctors based in sixteen private hospitals in Delhi and the National Capital Region (NCR). The findings show that emotional sharing moderates the relationship between employee engagement and employee retention in the healthcare industry. Another contribution of this study is the introduction and investigation of the moderating role of emotional sharing based on expert suggestions. The concluding part of the paper discusses the practical and societal implications of these findings for the stakeholders and indicates the directions for future research.
